With unlimited PTO, there’s nothing to pay out. It’s not extra generosity, it’s a way to eliminate that debt while calling it a perk. People with unlimited PTO actually take less time off. On average, they take about 13 days a year, compared to 15 or more with fixed PTO. When there’s no clear limit, employees hesitate. Without a set number of days, people look around, see others working, and decide it’s safer not to take time off. Unlimited PTO creates guilt. When days aren’t earned or tracked, taking time off feels like asking for a favor instead of using something you’re entitled to. Employees start thinking they should only take time off when it’s really necessary, so they hold back on their own (I was guilty of this before 😂💀) Unlimited PTO also makes layoffs cheaper. In many places, unused PTO must be paid out when you leave a job. Unlimited PTO has no stored value, so the company owes you nothing. What used to be real money at exit is replaced by the idea of flexibility. Leaders don’t use unlimited PTO the same way. Executives take far more time off than regular employees. They know unlimited PTO really means “take what you can get away with,” and senior people have more freedom to do that. For everyone else, the rules are unclear and the pressure to stay visible is high.
