PIP doesn’t start the day HR sends an email. It unfolds in phases — and most people miss the early ones. Comment "PIP" to get my PIP survival Playbook. Phase 1: Pre-PIP (Silent Signal Phase) This is the most ignored phase. You may notice: • feedback turning vague • increased scrutiny on small mistakes • sudden “alignment” conversations • reduced support or clarity • work getting double-checked Nothing is documented yet but the narrative is forming. 👉 This is the best time to act. Phase 2: Soft PIP / Informal Monitoring Still not officially called a PIP. What happens: • frequent check-ins • “Let’s track performance closely” • written follow-ups after conversations • comparison with peers • emphasis on timelines & behaviour Documentation begins quietly. Phase 3: Formal PIP (Official Phase) This is when HR is involved. You’ll see: • written goals & metrics • 30 / 60 / 90-day timelines • weekly or bi-weekly reviews • clear consequences if goals aren’t met At this stage, pressure is high and outcomes are uncertain. Phase 4: Outcome Phase One of three things happens: • Exit – asked to resign or terminated • Extension – PIP continues with stricter scrutiny • Recovery – performance improves and you exit PIP Reality check: Many companies already expect an exit by this phase. Phase 5: Post-PIP (Often Overlooked) Even if you “clear” the PIP: • trust may be reduced • growth slows • visibility is limited • job security remains fragile That’s why many professionals choose to exit on their own terms later. The most important truth PIP is rarely about just performance. It’s about risk, perception, and positioning. The earlier you recognise the phase, the more control you have. Define a Reasonable Timeline – Allow enough time for meaningful progress (typically 30-90 days). 5. Provide Regular Feedback – Include scheduled check-ins to assess progress and offer guidance. 6. A Performance Improvement Plan (PIP) is a process designed to help identify and work through current performance issues where an employee isn't meeting the standard that's required by an individual in that position.. They're often seen as a negative process within most organisations due to it's connection with employees being terminated. HR will often fall back on this documented process to avoid litigation, etc... The disappointing part regarding the example provided is the fact that the manager thought a PIP was the best way to solve this underperformance issue! When in fact it was their team who never had a process in place for training and / or poor communication and clarity.
